Fair Work First Policy
Our Commitment to Our People

At Pico Digital Marketing, Fair Work is not a policy we adopted for a specific contract; it is the foundation upon which our agency was built. Founded in Denver, Colorado, in 2014 and now headquartered in Scotland, our global "Follow the Sun" model is powered by a simple belief: a well-supported, fairly compensated team delivers superior results for our clients.

We are fully committed to the Scottish Government’s Fair Work Framework and its five dimensions: effective voice, opportunity, security, fulfilment, and respect.

1. Investment in the Real Living Wage

Financial security is the starting point for a motivated and stable workforce.

  • Our Commitment: Pico Digital pays all employees at or above the Real Living Wage.
  • Status: While we are currently in the “Paying but Not Accredited” category, we maintain a firm internal mandate to ensure every staff member receives the required rate or higher.
  • Supply Chain: We extend these principles to our freelance and sub-contracted partners (such as videographers and content creators), ensuring fair pay and respectful terms across our entire project delivery chain.

2. Effective Voice and Open Culture

As a founder-led agency, we prioritise transparent, two-way communication. We ensure our team members have a seat at the table through:

  • Weekly Service-Channel Sprints: Departmental meetings to manage capacity and surface technical or personal concerns in real time.
  • Monthly "Honest Conversation" 1-to-1s: Private sessions dedicated to career goals, mental health, and individual workplace needs.
  • Monthly All-Hands Meetings: A transparent forum covering company finances, strategy, and collective learnings.
  • Right to Organise: We respect the right of any team member to join or form a trade union without prejudice.

3. Continuous Workforce Development

In the rapidly evolving digital landscape, we invest heavily in keeping our team at the cutting edge of technology and strategy.

  • Professional Certification: As a Google Partner, our specialists undergo annual recertification in Google Ads, GA4, and AI Search Optimisation.
  • Academic Growth: We support advanced learning through institutions such as HubSpot.
  • Iterative Learning: Our "90-Day Iterative Sprint" methodology ensures our team learns from live data, turning every campaign into a hands-on professional development opportunity.

4. Stability and Security of Employment

We do not use, and have never used, zero-hour contracts.

  • Guaranteed Hours: Our core team consists of full-time employees with contracts that guarantee a fair minimum number of hours.
  • No "Fire and Rehire": We oppose the use of fire-and-rehire practices. We believe that threatening dismissal to diminish terms and conditions is fundamentally incompatible with a healthy workplace.

5. Diversity, Inclusion, and Gender Pay Equity

We embrace diversity as a business imperative. A diverse workforce allows us to connect more effectively with a global audience.

  • Pay Equity: We compensate based strictly on experience and contribution. We conduct quarterly benchmarking against industry standards to ensure pay remains fair and competitive.
  • Inclusive Leadership: Women hold key senior leadership positions at Pico, including our CEO and Paid Media Director.
  • Generational & Global Diversity: Our team spans ages 27 to 74 and operates across the UK, USA, and South Africa, bringing a wealth of cultural perspectives to our work.

6. Flexible and Family-Friendly Working

Pico is a remote-first agency that prioritises a culture of health and family.

  • Defining Family: We recognise "family" in its broadest sense, including children, elders, and pets.
  • Strategic Flexibility: Our "Follow the Sun" model allows us to provide 24/7 client coverage without requiring our Scottish-based team to work unsociable hours.

Work-Life Balance: We trust our team to manage their hours around personal responsibilities, providing robust support for transitions such as returning from maternity or paternity leave.

Accountability and Progress

We view Fair Work First as a continuous journey. We integrate our Fair Work progress into our strategic reviews, ensuring that our commitment to our people remains as measurable and high-performing as the digital campaigns we run for our clients.
